First, it is not easier to find talents than to use them.

When writing this article, I thought of the two consultants I brought before, because they subverted my understanding of talents at that time.

A consultant, who used to be my project intern, worked with me on the most difficult project in the company at that time.

At that time, the project team had nearly 10 interns. She's the ringleader. I gave her a job, and then she assigned it. Finally, she finished it on time and with high quality.

However, the biggest problem is that there is something wrong with her way of thinking. She always thinks a little bit and has no framework. In the year of her graduation, when our school interviewed by groups, compared with other students, her thinking of solving problems was not so clear.

Although we are still trying to break the rules and keep her, I have been worried that there will be bottlenecks in her future promotion.

Less than a year after joining the company, I once asked her to write a report independently and made a lot of psychological preparations, but I was surprised to find that the structure was very clear, not worse than that of the consultants who came in at the same time, and I thought their thinking was more advantageous.

Later, I asked her: Why did you make progress at once? Did you spend a lot of time? She said: I don't know, it seems that one day I suddenly had an epiphany.

Later, I met a C consultant like her, who had worked in Party A for several years before.

At the beginning of the project, her performance was very similar to that of consultant A. She always couldn't find her own way of thinking and thought in the wrong direction. So every time I make a plan and write a report, I can only do it myself in the end.

She is also very anxious. We have had many discussions and even reviewed my own thinking process together, and also refined several commonly used frameworks for me to deal with such problems.

It's better in the end, but once she encounters new problems, she will still think for a long time and have no clue.

In the next year or two, consultant C worked overtime until one or two every day, and the efficiency was still very low. He found it difficult to persist, so he left the company and returned to Party A. But according to friends around him, she did a good job in Party A, and the whole person's mental state was different.

At that time, I never understood the difference between two people. Later, with my more management experience and richer experience, as well as my understanding of the field of thinking and personal growth, I suddenly realized.

For consultant A, thinking is not her natural weakness, just because she has no chance to practice deliberately.

Before that, she studied administrative management, and got some work in this field during her internship, so she didn't polish it at all. Compared with other students who have memorized Casebook (similar to the case interview question bank of a consulting company), she really has no advantage.

But after one or two years of consulting career, she saw how other colleagues solve problems every day and use their own work every day, so she can quickly turn this hidden talent into an explicit ability.

What about consultant C? Lack of systematic thinking in talent, practice the day after tomorrow can really play a role, but it doesn't show up as quickly as consultant A, and consulting is a job that needs to solve problems every day, so she struggles with herself every day. Over time, it is easy to become depressed and desperate.

Later, when I arrived at Party A, my thinking ability frequency was not so high, and I studied in a consulting company for a while. Although she has no advantage compared with other consultants, her thinking level has improved a lot compared with before joining, and her affinity talent has been fully reflected, so she is like a duck to water.

Therefore, it is really not easy to find talents.

The first reason why it is difficult is that talent is hidden. I said in my last article that talent can only be transformed into ability through deliberate practice. If you don't have a chance to practice deliberately, how can it show you?

The second reason why it is difficult is that talent is a natural factor, and it is our subconscious reaction, so naturally you don't realize its existence.

So many people told me: I don't know my talent, and I don't know what I should do until I know it. I always ask them: if you don't do something, how can you find your talent?

Second, these three methods will help you explore your talents more effectively.

I said in my last article that talent includes ability talent and will talent, that is to say, just? I'm very musical? This is not a gift, because you may not have the will to engage in music creation. Therefore, the real talent is the trait that can make you feel stronger.

Feature 4: demand. After that, even if you feel tired and sleepy, you will still feel satisfied. For example, every time I finish an article, I am too tired to continue, but after I finish it, I feel full of sense of accomplishment.

1. Diary

Since talent makes you feel stronger, you need to record: at which moments do you feel stronger?

The specific way is: find a week and record every moment of yourself this week, including the moments of excitement, sense of accomplishment, happiness, as well as the moments of frustration, helplessness and resistance. Not only related to work, but also part of my spare time.

Please note that feeling strong or depressed must come from the matter itself. Therefore, such a moment is invalid: today, my boss gave me a raise, and I was excited; Today I am lovelorn, and I am very sad. These are all invalid moments.

In addition, don't record those moments that only enjoy and don't pay, such as: I woke up naturally today and was very happy; In other words, my friend invited me to a big meal today, and I was very happy.

What you need to record is what you feel from your heart and what you don't want.

So, after a week, you should get hundreds of effective moments. Then, compare these moments that make you feel powerful with several characteristics of talent, screen out the moments related to your talent, and summarize the talents.

Ask yourself

If your experience is rich enough, and you always pay attention to your behavior and often reflect, then, in addition to recording moments, you can also help yourself discover your talents by asking yourself some questions.

Of course, the problem still revolves around the four characteristics of talents. Moreover, we still have to exclude things related to desire and enjoyment.

First question: What do you think you can teach others about self-efficacy? Or, what do people often ask you?

What do you tend to talk about when you chat with others? What topic will you be more confident about?

When you are doing something, you won't feel anxious and worried.

The second kind of problem: instinctive relevance

When you are doing something, you seldom procrastinate.

What aspect and content of your job do you miss most after the long vacation?

What would you rather give up your rest time to do?

The third kind of problems: growth/concentration correlation

Is there anything that makes you forget to eat/sleep?

When you are doing something, you will temporarily forget to brush social networks.

When you are doing something, it is not easy to feel tired and bored.

The fourth kind of problems: meeting the relevance.

In your past work and life, what gave you a great sense of accomplishment and satisfaction?

Ask others

As we said before, talent is innate and subconscious, so many times, it is difficult for you to tell. But from the perspective of others, they will help you identify it more easily.

So, send these questions to your close friends or colleagues and ask them to help you answer them:

What do you think is different about me?

What do you admire or admire most about me?

In your opinion, when I do something, I look most excited.

What have you seen me do that impressed you?

Which of the following do you think I am better at? Way of thinking: clear thinking, strong logic, broad-minded and professional; Communication and coordination: resolve contradictions, strive for resources, know people and be good at their duties; Plan execution: strong execution, pursuit of perfection, goal orientation, and so on.

You will find that there is often a big difference between yourself in your eyes and yourself in the eyes of others.

Of course, you can choose to do some evaluation, but this is only an aid, and I don't strongly recommend it. Moreover, when we have a mindset about our knowledge of nature, you will have a lot of prejudices when filling in the questionnaire, and you often fill in the expected self, not the real self.

Therefore, evaluation really works, not only by choosing a good evaluation tool, but also by having a certified consultant to help you interpret the report. Only by combining the report parameters with personal experience can we get relatively objective results.

Third, take time to make up for the disadvantages in applying talents.

Preference is a very serious problem when we are young. It is almost unforgivable under the whole education system if you can get 90 points in math and only 70 points in Chinese.

Our life is also full of inspirational stories, telling how the protagonist fights against disadvantages. We always think, don't we? What is missing? .

But this is a big misunderstanding, and we often misunderstand the concept of challenge. Challenging a certain difficulty or task is worth encouraging, and it is also the way for us to grow up.

However, it is not an encouraging practice to give up one's talent and have to challenge one's natural weakness and keep oneself depressed.

Because your ability will change, your thinking will change, and your ideal will change? However, your talent will not change.

It is much more effective to take time to maximize one's talents than to take time to make up for one's disadvantages. This is the most critical strategy for us to display our talents.

How to redistribute time to make up for disadvantages in order to maximize talent? You need to ask yourself some questions.

Thinking 1: think about it, if you stop doing those things related to weakness, what will happen to the result?

Thinking 2: Is there anyone in my team who can complement me? Ta will do it?

Fourth, this practice method helps you to turn your talents into abilities.

Well, less time is spent on shortcomings. How can I spend time developing my talents? The key is to practice deliberately.

First proposed? Deliberately practice? This concept was invented by psychologist K.AndersEricsson. His definition of deliberate practice is: to make conscious efforts and put into an activity in order to master a certain ability.

Only conscious repetition can cause changes in the cranial nerves. Eventually, with the passage of time, the brain no longer feels uncomfortable with this activity and becomes an unconscious ability.

Research shows practice? Quality? , than practice? Quantity? Much more important.

So, what is the correct deliberate practice method? It must meet four characteristics:

Internship in the study area.

Generally speaking, there are three areas in our study: one is the comfort zone, which is what you can accomplish very skillfully and almost subconsciously; In the middle is the learning area, that is, there are some challenges that can be mastered through hard work; The outermost layer is the panic zone, which is far beyond your ability and difficult to master at present.

For example, the comfort zone is like writing with the right hand, the learning zone is to learn to write a font with the right hand, and the panic zone is to let you write that font directly with your left hand.

So you need to reflect, what percentage of your current 8-hour work is distributed in various regions? If your time in the study area is less than 1 hour, then you need to think about it. Because, in the long run, if you work for 8 years, it is only equivalent to working for others 1 year.

2. A lot of repetition

The repetition mentioned here refers to the repetition in the field of learning. Learning anything new is actually a process of breaking the inertia of thinking and reconstructing the brain. To establish a stable neural structure after reconstruction, it takes many exercises to master it.

This is a process from conscious to unconscious. You see many people quickly sort out their thoughts when facing problems, because what you need to do consciously and diligently has formed an unconscious reaction through deliberate practice.

3. Continue to get effective feedback.

Deliberate practice is error-centered, because if you have never done anything wrong, it proves that you don't need to learn at all.

I said in my previous article that the characteristic of human learning is to learn from mistakes, so we say? An expert is someone who has made enough mistakes in a narrow field? .

We all passed the exam and brushed the question bank. The most effective way to do the problem is to write down the wrong problem every time, and only do the wrong problem next time, instead of doing it from scratch again and again.

I had a small career change, and it took me 1 1 month to be promoted from consultant to project manager. Even if you don't change careers, the average process is 2-3 years.

Because that year, I wrote a project diary for six months, recording my mistakes anytime and anywhere and reviewing them from time to time. However, where are so many opportunities for me to make mistakes and get feedback? I create my own opportunities.

For example, when a customer asks a question, I think about an answer first, and then when the project manager tells her the answer, I secretly compare: Why did she say that? What are the benefits? Why didn't I think of that? What can I do next time? In this way, I can learn from my mistakes instead of really making them.

Later, my project manager had something at home, and I took over a lot of her work temporarily. Everyone is surprised why I can get started so quickly.

I always remember a sentence. Now that I leave the workplace, I give it to you: If your goal is to be promoted to director/manager, then improve yourself first.

be concentrated

The same practice in the study area, the same practice time, the same feedback, the final result is no difference? No, very different. For example, learning regular script is the same. One listens to rock music while thinking and writing, and the other is immersed in it. The end result is very different.

K.AndersEricsson mentioned his other discovery, that is, those top experts have several characteristics when they deliberately practice:

Uninterrupted deliberate practice usually lasts only 65,438+0 hours, usually in clear-headed mornings, every day and weekends. Deliberately practicing every day adds up to four or five hours, and if you don't have enough rest, you will collapse.

Even the top people can't practice for 8 hours deliberately, because it is a very energy-consuming thing that needs concentration and persistence.
